D21 Grinding gears

Do I have a clutch issue with my D21?  It pulls great, no slippage at all, but it has a problem shifting gears.  I can keep my foot on the clutch for 3 minutes (seriously) to shift from forward to reverse, but it is almost impossible to get in to gear.  Lately I have been shutting the tractor off to put into gear and then starting it again.
The rear main seal does seem to leak a bit, but can't see it causing this problem. 
What are your thoughts?

I'm not sure what type of clutch you have, ceramic button or an organic disc but if it is organic, a rear main leak could possibly cause the clutch material to swell just enough to cause a drag. Have also seen flywheel and/or pressure plate surface get just a little rust on them from setting and causing drag. Another possibility is dampener spring broke and peice came out and is stuck in clutch assembly, but usually when that happens won't release at all so if you start it in gear it'll be taking off even with clutch pedal down! Lol That doesn't really sound like your issue but anything is possible.

Rear main leak will collect dirt and make a gummy mess in flywheel keeping clutch from releasing.                     MACK

Bad pilot bearing can cause it to drag as well.

Do these big tractors have a clutch brake or internal adjustment like a heavy truck?

Could it be that the clutch disc is not freely moving on the splines of the input shaft? I know that my rear seal is not leaking and the release bearing is good. No similar gear grinding on my other 220,210, and D21

Those particular models should have the low idle of the engine set clear down to 700-750 RPM to help with shifting from neutral into gear. I'd only slow it down that much for gear shifting from neutral.  On the 210-220 shifting the range lever into the neutral seems to help the 4-speed shift into gear without grinding.

LOL you trade one for the other.....shift range to N and trans shifts fine...now try the shift range back in gear....you just moved the grind.

Rick and the guys that rebuild our clutches always told me to make sure the splined input shaft from the trans was smooth and clean with no lubrication aid such as grease or oil, that way when you push the clutch and the pressure is released the clutch plate will slide easily to disengage to prevent grinding

Don't knock it until you've tried it. Low range on the range trans turns very slow compared to any of the 4-speed gears and the grinding is hardly anything when using range trans.
